Reporting tells you what happened. Analytics tries to tell you why, or what happens next. Most HR functions are asked for the first and buy tools for the second, which is why so many dashboards go unread.

Get the obligatory reports right first

Headcount, starters and leavers, absence, pay and any statutory returns you are in scope for. These are owed to somebody on a schedule, they have to be defensible, and they have to reproduce the same answer next year. Until they come out of the system without manual assembly, an analytics project is decoration.

Definitions cause more disagreement than data quality

Is a contractor in headcount. Does a fixed-term leaver count as turnover. Is absence measured in days or occasions. Two teams using different definitions will produce two numbers and a long meeting. Write the definitions down, put them next to the report, and change them deliberately rather than in a formula.

Analytics is only useful attached to a decision

A model of attrition risk is worth something if somebody will act on it, and nothing otherwise. Start from the decision: which roles to backfill early, where to focus retention, whether a pay change worked. Projects that start from the available data rather than from a decision tend to produce interesting charts nobody uses.

Small numbers and confidentiality constrain the output

Breaking results down by team quickly produces groups small enough to identify individuals, especially for absence or performance. Set a minimum group size before publishing anything, and treat that as a rule rather than a preference. It protects people and it stops the reporting being quietly distrusted.
